Conscious Inclusion: A Path to a Better Workplace

Our brains are inherently wired to seek belonging. Neuroscience reveals that social exclusion activates the same areas in the brain associated with physical pain, reminding us of the fundamental and primitive nature of our need for inclusion. Regardless of our feelings, our brains rely on shortcuts that influence our decisions and behaviors. Yet, the act of consciously including others, or actively challenging our biases can be surprisingly challenging; it requires us to move beyond our ingrained habits and instincts. This is why conscious inclusion must be practiced, not just theorized.

These biases influence our actions and decisions, often causing us to overlook or dismiss perspectives without even realizing it. As inclusion strategist Verna Myers aptly states, “Diversity is being invited to the party; inclusion is being asked to dance.” True inclusion encourages us to pause, question our automatic reactions, and reflect: “Am I genuinely creating space for everyone here?”

Over the years, I have reflected on my own journey with conscious inclusion and unconscious bias. A decade ago, I might have believed I was already inclusive, but today I recognize the hidden biases I must confront regularly. This ongoing process of self-reflection demands both awareness and humility. Research highlights the importance of these efforts: companies in the top quartile for gender diversity are 21% more likely to outperform in profitability, while those with high ethnic diversity are 33% more likely to achieve similar success. Conscious inclusion is not just about doing what’s right; it’s also a key driver of business success.

Incorporating inclusion goes beyond implementing policies; it necessitates a fundamental shift in mindset. Bias is deeply ingrained in our brains, making it challenging to overcome. Breaking free from these patterns demands time, patience, and empathy. Neuroscience teaches us that even as adults, our brains are adaptable and capable of learning new behavior patterns. By fostering tolerance, respect, and empathy, we can reshape our actions to create environments where everyone feels seen, valued, and included.

Our global initiative, DFM (Day for Meaning), is a significant step in this direction—an annual event that encourages our teams to reflect on and celebrate diverse perspectives while committing to concrete actions for Diversity, Equity, and Inclusion. This commitment to conscious inclusion shapes our every decision and interaction. Additionally, we actively engage in UM Impact Day, a global CSR initiative where teams come together to give back to their communities. Whether through environmental cleanups, supporting nonprofits, or mentoring young people, UM Impact Day embodies our spirit of empathy and inclusion, reminding us that our responsibility extends beyond our office walls. Our collective efforts are evident in our improved Pulse engagement survey scores and our recognition as a Great Place to Work for two consecutive years.

The journey toward conscious inclusion is an ongoing process that begins within each of us. While we can't change the world overnight, we can focus on transforming our own actions and perspectives. My daily resolution is to practice conscious inclusion by listening more deeply and challenging my assumptions.

Inclusion is not merely about inviting someone to the table; it's about ensuring they have a voice once they’re there. And in doing so, we pave the way for a richer, more innovative, and creative workplace—ultimately fostering a more human environment for everyone.
