PRODUCTIVITY IN HARMONY: THE IMPORTANCE OF HAVING WORK-

LIFE BALANCE TO THE PROJECT MANAGEMENT TEAM OF

ACCENTURE-EASTWOOD

Samantha Jhane S. Caliste

Department of Political Science, College of Arts and Sciences, Rizal
Technological University, Mandaluyong, Philippines

ABSTRACT

The research aims to recognize the importance of having a work-life balance

in leading an organization to success. The purpose of this study is to understand

how work-life balance within employees can lead to greater productivity and a

more comfortable workplace environment. The researcher used a purposive

sampling method for the data gathering process, as this allowed the researcher

to gather relevant respondents for the chosen topic. This study explored how

satisfied the employees under the project management team of Accenture –

Eastwood branch are with the current programs aimed to promote work-life

balance among the employees. Analysis of the data gathered have revealed that

the employees of this particular department and company are satisfied with their

work and life balance, further revealing that this has significant effects to their job

performance.

INTRODUCTION

There is a concept in organizational behavior connected to a successful

leadership that caught the interest of many researchers. This concept tackles a
RIZAL TECHNOLOGICAL UNIVERSITY

COLLEGE OF ARTS AND SCIENCES 2

person’s involvement, satisfaction, and enthusiasm for the work they do. Highly

engaged employees are seen to show more passion for their work and they

display stronger connection to the organization they belong to (Robbins & Judge,

2013). People in all organizations, whether profit or non-profit, play heavy roles

and their involvement are essential in order for the organization to thrive.

Wedgewood (2018) emphasized the important role work-life balance within an

organization plays when it comes to employee engagement. Juggling work life

and life outside one’s job is hard and the fast-paced changes under the business

landscape does not make it easier. With the drastic changes comes the growing

complicated need for connectivity through technology and social media, making

it harder to separate work from personal life. People are required by business

now to produce much better results in quantity along with quality. This causes

employees to spend more of their time in the workplace, further limiting the time

spent at home.

Having an imbalanced life often leads to overfatigue, stress, strained

relationships, unproductivity, and exhaustion. The absence of work-life balance

within the organization will lead to employees feeling like there is a very limited

allotted for them to execute tasks involved in the scope of their work (Walter,

2021). Therefore, the practice of maintaining attainable balance between work

and personal life is not only important for a person’s well-being and personal

relationships. It can also increase their level of productivity as an employee along

with the overall organizational performance.

Statement of the Problem

This study aims to determine if there is an existing work-life balance among the

employees under the Project Management Department of Accenture Eastwood.

Consequently, it aims to know:

1. The level of satisfaction of employees with their current working hours and

work-life balance;

2. The frequency of times the employees had to work on vacation and during

weekends;

3. The employees’ satisfaction with their resting hours on an average work night

and with their job performance;

4. If the company helps the employees practice work-life balance;

5. The employees’ satisfaction regarding their flexible work schedule in the

organization;

6. If the workload is causing burnout; and,

7. The employees’ opinion on how the company can promote superior work-life

balance.

Review of Related Literature

Heathfield (2017) refers to work-life balance as an effort of employees to

equally divide their time and between work and the other aspects of life that are

as important. This includes making time for family and friends, hobbies for

personal growth, and self-care as well. Businesses attract better applicants and

also reduce conflict between existing employees when they practice work-life
RIZAL TECHNOLOGICAL UNIVERSITY

COLLEGE OF ARTS AND SCIENCES 4

balance. Additionally, this also allows them to improve organizational

performance (Beauregard and Henry, 2009).

People are perceived to be more engaged when they feel that they are in

control over their work life and schedule (Bhattacharyya, 2017). Employees may

be seen to have a greater ability to focus on their jobs when they can organize

and perform tasks in the work place and in their personal lives as well. This

means that they have a better hold of their time, therefore planning tasks can be

done with ease.

With that being said, work-life balance programs are necessary in order to

promote comfort within the arena of work. The lack of work-life balance may give

rise to conflicts that can affect the employees’ personal and professional lives.

This is why employers should promote healthy work lives in order for the

employees to attain maximum productivity (Heathfield, 2017). Additionally, when

people spend a great deal of their time doing work-related activities, they often

build a feeling of neglecting the other components of their life that are as

important. This will eventually result to stress and unhappiness. Existing literature

shows that this is why employers strive hard to provide employees with the right

environments where the employees can experience the balance of work and life

(Wood et al., 2020). This will then bring out organizational-level outcomes and

uplift employee engagement at work.

Work-life balance is a crucial factor when it comes to managing and

retaining workers. A study conducted by Deery and Jago (2015) shows that
RIZAL TECHNOLOGICAL UNIVERSITY

COLLEGE OF ARTS AND SCIENCES 5

employee attitudes as well as personal dimensions such, as stress and alcohol

abuse, are interrelated with work-life balance. The interconnectedness of these

is also positively related with supervisor support and job autonomy (Alegre et al.,

2016). Increased level of burnout is rooted from employee stress and this further

results into a lower productivity at work along with a higher potential to acquire

health-related problems. This will force them to be absent from work, with

associated costs to be shouldered by the company. Additionally, there will also

be personal and co-worker relationships that will be negatively affected along

with lower job satisfaction. (Sianquita and Laguador, 2017).

METHODOLOGY

In this study, the researcher utilized the Qualitative method of research. This

strategy is appropriate when it comes to understanding how people experience

the world or the environment they are in. Having to use a qualitative approach,

the researchers will be able to investigate the meanings, interpretations, symbols,

and relations of social life (Crossman, 2020). Experience-based answers are best

for this research to find accurate answers to the problem.

Population and sample

The respondents of this research study are employees under the project

management team of Accenture-Eastwood. A total of 11 employees were

interviewed that were purposely selected to participate in the study. Because this

is a qualitative study, the researcher only needed eleven respondents who are

within criteria to participate. Purposive sampling entails the researcher using their
RIZAL TECHNOLOGICAL UNIVERSITY

COLLEGE OF ARTS AND SCIENCES 6

judgment to select a sample that is most relevant to the research objectives

(McCombes, 2021). As the goal of the study is to understand the significance of

work-life balance to the performance of the members of the organization, different

employees of different age groups who have been serving the company for

different lengths of time were asked for their insights regarding the existing

programs for employees.

The employees were described according to their descriptive

characteristics. There are 9 female employees and 2 male employees.

Conversely, 8 of the interviewed employees belong to the age group of 30-40

years old. 3 are aged below 30 years old. Only 1 employee have been serving

the company for less than a year. 4 of the employees have been with the

company for 11-20 years. 6 have been with them for 1-10 years. In line with their

marital status, 6 are single and 5 are married.

Procedure

To gather sufficient data, the researcher conducted interviews with the

selected sample through which open-ended questions were asked. The

researcher asked permission from the team leader, who is a relative, to conduct

the interview process with other employees. Full consent was given by each

respondent. The whole interview process took place through Zoom, an online

video conference platform. The interview was conducted in an informal or

conversational style, allowing the respondents to feel comfortable to share their

RIZAL TECHNOLOGICAL UNIVERSITY

COLLEGE OF ARTS AND SCIENCES 7

insights. During the interview, the researcher restated and summarized all

information given by the respondent to assure all answers gathered are accurate.

Agreeing to be interviewed signifies their consent for their responses to be used

for the sole purpose of this study.

RESULTS AND DISCUSSION

1. The level of satisfaction of employees with their current working hours

and work-life balance

Seven out of the eleven interviewed employees stated that they are satisfied

with their current working hours along with their work-life balance. Three are in

the middle, not fully satisfied yet not dissatisfied, and only one is dissatisfied, who

is respondent 8. Most of those who are satisfied with their working hours are the

single ones, five out of seven of them. Existing researches show that work and

family life are interconnected, and higher workloads can therefore cause harm to

marriages, given that these marriages demand for more attention (Lavner and

Clark, 2017). Those who are unmarried tend to be more satisfied with their time

because they do not have heavier responsibilities like married people do,

therefore giving them more freedom in handling their time.

2. The frequency of times the employees had to work on vacation and

during weekends

Five out of eleven respondents answered they almost always never had to

work during vacations. Another three answered that they did not have previous

memories of having to bring and do work during vacations. Three of the

RIZAL TECHNOLOGICAL UNIVERSITY

COLLEGE OF ARTS AND SCIENCES 8

employees were in the middle, sometimes they had to, sometimes they do not.

When it comes to weekends and rest days, five of the respondents were sure

that they keep their weekends to themselves. Four said they do enjoy their

weekends, but they still have very little work to get done, things that failed to

accomplish during the weekdays. Two were disappointed to share that they have

to get work done even on weekends. The work-off activities of employees during

their rest days are very crucial as they contribute positively when it comes to

employees recovering their energy levels consumed from their jobs (Jae-Geum

et al., 2020). The more the employees enjoy their weekends alone, the greater it

will positively affect their productivity. A study further reveals that working one or

more Sundays per month means having work-life balance, therefore resulting to

greater risk of having reports of health impairments (Arlingus, Nachreiner, and

Rolfes, 2011).

3. The employees’ satisfaction with their resting hours on an average work

night

When it comes to the average resting hours during work nights, seven of the

employees agreed that they are happy with the resting time they get. Three

argued that they were fine but also it could get better and only on was not satisfied

with the rest they get on a daily basis. Job burnout is the decrease of power due

to heavy workload, and can only be avoided with adequate break times for the

employees. According to existing research, resting makes employees healthier

and motivated (Korkut et al., 2016). When one is tired, they are less able to
RIZAL TECHNOLOGICAL UNIVERSITY

COLLEGE OF ARTS AND SCIENCES 9

concentrate and make mindful decisions. This may further lead to fatigue and

injuries, aside from having an effect to their work performance (Owens, 2022).

Employees need to be happy and satisfied with the average resting hours they

get in order to perform their best. More than half of the respondents say that they

are satisfied with their leisure time and job performance as well.

4. The company’s help in the employees’ practice of work-life balance

Out of the eleven employees interviewed, ten agreed that the company helps

them practice work-life balance. These employees say they have sufficient time

to relax and take care of themselves. These ten employees also undergo physical

exercise and yoga regularly in order to maintain their well-being. However, one

of the respondents do not necessarily agree that they have enough free time.

Again, respondent 8, who is one of the married employees. All of the respondents

did note that the company has existing programs that help them promote work-

life balance in the workplace. There are activities that help them enjoy in the

working environment with the other team members. Existing literature reveals the

importance of work-life balance when it comes to employee engagement, in a

sense that employee who exhibit it tend to participate better in programs of the

organization (De Kort, 2016). Those who have justifiable balance within their

work and life in general are less stressed, therefore having the ability to perform

better in the workplace. And when the organization promote policies intended for

this issue, the employees will be motivated to contribute more, increasing their

productivity, attendance, and retention as well (Berkery et al., 2017).

RIZAL TECHNOLOGICAL UNIVERSITY

COLLEGE OF ARTS AND SCIENCES 10

5. The employees’ satisfaction regarding their flexible work schedule in

the organization

When asked about the flexible work schedule, ten of the respondents agreed

that they enjoy the flexible working hours which gives them ample time to do other

things. According to them, this allows them to arrange tasks according to urgency

and still have time to do other chores which justifies their satisfaction. Only one

is not satisfied out of the eleven. According to respondent 8, the flexibility is not

enough to plan the work schedule and also fulfill both personal and family

commitment. The employees who agreed about having a schedule flexible

enough are also the ones who enjoy agree they have free time to do recreational

activities such as yoga and other physical exercises. Common work flexibility type

is working at home (Ray and Pana-Cryan, 2021). This has been implemented by

most companies, including Accenture, when the pandemic happened. Golden

(2008) concluded that flexibility indeed is directly related to the happiness of the

employees. When employees have control over their schedule, their happiness

level is higher therefore positively affecting their productivity. Employers will then

benefit from this in a sense that the more productive and engaged their workers

are because of the attained flexibility, the more the organization will succeed (Ray

and Pana-Cryan, 2021).

6. Workload leading to burnout

After finding out that most employees do enjoy the flexibility of their working

hours, they were then asked if they are given tasks that are more than what they
RIZAL TECHNOLOGICAL UNIVERSITY

COLLEGE OF ARTS AND SCIENCES 11

can handle which eventually leads to burnout. Seven out of the eleven

respondents revealed that they are given tasks that they can handle, dismissing

the possibility of having regular burnouts. Three were kind of in the middle. They

revealed that they sometimes feel overwhelmed with the tasks they have been

assigned with, but other times they feel like they can take it on. Only one revealed

that they experience being burnt out multiple times. Respondent 8 also revealed

that this affects their whole mood. They revealed that they feel irritated and easily

gets frustrated most of the time. Chowdury (2018) described burnout as feeling

emotionally and physically overextended. He further revealed in his study that job

burnout is most likely related to the factor of emotional exhaustion and may often

result to work family conflict. It also influences the employees’ productivity as well

as their motivation.

7. The employees’ opinion on how the company can promote superior

work-life balance.

The respondents revealed that the company has implemented a weekly play

day Friday where the employees are divided into groups and they take turns

planning games that the whole department can participate in. This makes their

Fridays fun and their bond tighter, as they said. This is just one of the many

programs and events of the organization that help lighten the mood in the

workplace. The respondents collectively agreed that initiating these programs

have been a huge help in achieving work-life balance within the working

environment as well. Moreover, annual team building outings are done per
RIZAL TECHNOLOGICAL UNIVERSITY

COLLEGE OF ARTS AND SCIENCES 12

department. This also helps further strengthen the bond between the team

leaders and the members.

When asked about what additional programs they want to be implemented,

respondent 3 answered that there should be employee relations group which

focuses on other subgroups of the employees such as those with disabilities,

feminists or women leaders, as well as for the members of the LGBTQIA+

community. Additionally, creating activities solely for this group would be

appreciated. Respondent 3 also suggested that there should be activities among

the employees that will promote better physical and mental health. Respondent

10 argued that the company should also schedule less onsite days and provide

a shuttle service for employees that live far. This will be a huge help to have more

time for themselves.

Park and Elacqua (2013) have taken note of how hard it is for many

organizations to survive issues challenging surviving and excelling in the market

while also dealing with the pressure to address work-life balance in order to

attract employees to work and stay with them. Companies should always review

their employees’ workloads and should offer the employees flexible work

arrangements according to their needs (Tipping et al., 2012). The needs of the

employees tend to be related to their marital status because a married life is more

demanding, especially with those who are already parents.

RIZAL TECHNOLOGICAL UNIVERSITY

COLLEGE OF ARTS AND SCIENCES 13

Conclusion

1. Majority of the employees in this department are satisfied with the work-life

balance they are experiencing in the company. This is can be considered as

one of the factors why Accenture, as an organization, is successful. Most of

the employees are happy with what they do in the workplace and also what

they can do with the time they have left when not working.

2. Working during vacations almost never occur among the employees, although

some may have experienced this, they agree that they were partly at fault for

setting aside work and catch up during vacations instead. Majority did not

work on weekends as well, but others sometimes do. Those who work on

weekends are the married ones who had less time to focus on work during

weekdays because they have parental responsibilities.

3. Majority are also happy with the rest and leisure time they get on a regular

working day. They are satisfied with the sleep they get at night and the free

time they have after the job. Again, the two married respondents were

unsatisfied with the free time they get for themselves.

4. Almost all of the respondents, except one, agree that the company is of help

when it comes to maintaining work-life balance. According to them, squeezing

in yoga or any other physical activity they do as a hobby is not a problem at

all. They also love the idea of the company implementing activities that will

help their work-life balance. One, however, is not satisfied with the help the

company is giving.
RIZAL TECHNOLOGICAL UNIVERSITY

COLLEGE OF ARTS AND SCIENCES 14

5. The company has a flexible schedule. Consequently, the ten who agreed to

the former topic are also the ones who agreed that they have flexible schedule

when it comes to work. Having a flexible schedule allows them to accomplish

other personal agendas such as having time for the family, pampering

themselves, maintain physical and mental health, and maintain their social

lives as well. Mostly those who are unmarried are more satisfied with the

amount of time they are left with. This is because they have more control of

their time compared to those who are already married with children. It has

been revealed that married employees tend to have more difficulty when it

comes to having work-life balance compared to the single ones.

6. The employees do not take workload that they are not comfortable with or

they are not capable to do. Ten disagreed when asked if they often feel

burnout. This shows that the company cares about the mental state of the

employees, making them considerate in distributing tasks, which plays a very

important role in the organization. Only one employee often feels stressed

when handling workloads and is not able to plan ahead or organize tasks.

7. The employees applaud how the company comes up with various activities

and events to make the atmosphere at the workplace lighter. This creates a

more comfortable working environment and helps tighten the bond between

the employees, especially those who are under one department. The

employees project management team specifically feels close to one another.

On the other hand, there is a list of ideas the respondents think will maximize
RIZAL TECHNOLOGICAL UNIVERSITY

COLLEGE OF ARTS AND SCIENCES 15

the promotion of work-life balance. Overall, the project management team is

satisfied with how Accenture-Eastwood prioritize work-life balance. It helps

them maximize their productivity without sacrificing their personal life. The

respondents, who are a mix of employees working less than a year and

employees staying with the company for ten or more years, agree that this is

one of the reasons why they continuously choose this company over the

years.

Recommendations:

1. The company should hire more employees in order to have more manpower

and a more evenly-distributed workload. This is also suggested by some of the

employees, arguing that it would promote better work-life balance.

2. The company should consider giving a lighter workload in consideration to

those who have parental responsibilities. This will also help the employees have

more leisure time and minimize having to work on weekends and during

vacations.

3. A shuttle service would be of big help to those who need to work onsite but live

far from work. Lesser onsite days requirement would also help.

5. There should be programs and activities implemented for subgroup of

employees along with other activities that will promote physical and mental

health.

6. Companies should promote work-life balance in order to attract more

employees and make employees stay with them.
